地域の未来を創るリーダーの在り方『コンダクターシップ』
～JPBV/Creative Guild共催｜対話とAIで探る実践レポート～

2025年4月、一般社団法人 価値を大切にする金融実践者の会（JPBV）と一般社団法人 長野県経営者協会、および一般社団法人 Creative Guildとの協働により、調査レポート『持続可能な地域社会に必要なリーダーシップ「コンダクターシップ」』を発表しました。その実践への一歩として、5月22日に対話セッションを開催。AIを活用しながら、現場に根ざした実践知を共に創出する場となりました。

今回のセッションではまず、調査の中心となったCreative Guildのギルドマスターでもある渋谷がレポート内容を解説。レポートには掲載していないこれまでの経緯や背景にある問題意識も掘り下げていきます。その後、今回のレポートに合わせてリリースしたカスタムGPT「ローカル・リーダーシップ・アドバイザー」を活用し、参加者との対話内容から今後に向けたアクション・シナリオを整理していきました。

約15名の参加者が集まり、少人数だからこそ生まれる濃密な対話が展開。金融・企業分野を中心に、地域に関心のある多様な立場の参加者が集い、終始リラックスしながらも真剣に、自らの問いを深め合う姿が印象的でした。単なる理解にとどまらず、「どう実践につなげるか」への思考が深まり、新しいつながりが築かれていったことは、大きな成果のひとつです。

今回共有できた最大の気づきは、地域に必要な「リーダーシップ」とは、特別な誰かの役割ではなく、日常の中で問いを立て、関係性を育み、共に進む“あり方”であるということ。また、AIがエネーブルツールとして問題の発見や施策の“たたき台”づくりを効率化し、より創造的に未来に向かうことを可能にするという共通理解も育まれました。こうした考え方やスタンスを実装可能な概念として捉える“コンダクターシップ”の解像度は、確実に高まっています。

今後はこうした場を継続していくこと、そして今回発信した“コンダクターシップ”というコンセプトを実践知として共有し、具体的な成果につなげていくことが重要です。港区立産業振興センターではそのための学びの場を「実践型リーダー育成プログラム」として提供することも決まっています。長野県経営者協会では「サスティナブル・リーダーシップ・プログラム」として展開。JPBVでも関連施策であるSHIFTなどでの活用が期待されます。

いずれにおいても大事なことは“楽しい”から始めていくこと。地域社会でアクションすること、多様な人々とつながること、新しい発見と創造を繰り返すこと。これを紡いでいくことをぜひみんなで、いろんな形で広げて、未来へのムーブメントにしていきましょう。

“Conductorship”: A New Leadership Model for Regional Futures
— Joint Initiative by JPBV and Creative Guild | A Dialogue- and AI-Driven Practice Report —

In April 2025, a joint report titled “Conductorship: The Leadership Required for Sustainable Regional Societies” was published by the Japanese Practitioners of Banking on Values (JPBV), the Nagano Employers Association, and the Creative Guild. As a first step toward putting this concept into practice, a dialogue session was held on May 22, where participants co-created practical knowledge grounded in real-world contexts—supported by the power of AI.

The session began with an in-depth explanation of the report by Takeshi Shibuya, Guild Master of Creative Guild and lead author of the study. He shared the report’s content as well as untold stories and underlying concerns that shaped its development. The session then introduced a custom GPT, the “Local Leadership Advisor”, released alongside the report. This AI tool was used to facilitate dialogue and co-organize actionable future scenarios based on participants’ insights.

About 15 participants gathered, enabling deep and intimate conversations only possible in smaller groups. Diverse individuals, primarily from finance and business sectors but united by a shared concern for regional issues, engaged in open, thoughtful dialogue. The atmosphere was relaxed yet earnest, and many participants deepened their personal questions. One of the most valuable outcomes was the collective effort to go beyond understanding and move toward concrete, actionable practice—while also forming new relationships.

The greatest insight from the session was a shared recognition: that the kind of “leadership” needed in today’s regional communities is not the domain of a select few, but a way of being—raising questions, cultivating relationships, and walking forward together in everyday life. A common understanding also emerged around the role of AI—not as a replacement, but as an enabler that helps identify issues and create “rough drafts” for initiatives, allowing people to move creatively toward the future. This growing clarity around “Conductorship” as a practical and implementable concept marks a significant step forward.

Going forward, continuing such sessions and sharing the concept of “Conductorship” as practical wisdom will be essential for generating real-world impact. In Minato City, the “Practice-Based Leadership Development Program” has been launched to serve this purpose. In Nagano Prefecture, the Employers’ Association is offering a “Sustainable Leadership Program”. At JPBV, related initiatives such as SHIFT are expected to apply and expand this approach.

Above all, the key is to start from what feels fun. Take action in your local community. Connect with diverse people. Keep making new discoveries and creating together. Let’s weave these actions into a broader movement for the future—in many forms, with many people.
